Abstract

[Autom. eng. transl.] The situation of penitentiary institutions in Italy appears complex as they are prompted by pressing emergencies and continuous changes to deal with them (Gozzoli, D'Angelo, in press). In this scenario we conducted a Participatory Action Research (prompt active participation of the organizational actors in the research process and in the elaboration and adoption of new actions; McTaggart, 1997) to favor connection processes between the parties and promote coexistence in the organizational context (Carli , 2000; Avallone, 2011). In the PAR, 18 middle managers of a Lombard district house were involved in order to promote greater awareness and responsibility with respect to the position they hold and a more active role in the process of change. The PAR lasted 4 months, for a total of 7 meetings, which were recorded and transcribed. Content analysis (with support from ATALS.ti) is underway. From a first analysis of the data some key points emerged regarding how the intermediate roles perceive the organizational dynamics: a) continuous request of indications from above to move, on pain of immobility; b) absence of a group dimension between intermediate levels as a lever for mutual support; c) strong perception of organizational injustice. These joints have become the object of work in the PAR. The research allowed to highlight outcomes and repercussions: - within the organization: the group involved began to perceive itself as such and to see the possibility of a joint work to affect the processes of change; - on a cognitive level with respect to penitentiaries: organizations of a strongly top-down tradition prompted by pressing requests for internal change that favor the dimension of the network and collaboration between parties (eg management, security, treatment area, prisoners). The development of connection skills in those who hold intermediate roles appears crucial to facilitate this change.
